Career advisors at MIT recommend tailoring each resume to the specific position, selecting the experiences where you demonstrated the skills that role requires. That advice is correct, and it’s close to unanimous across university career offices.
The problem is what comes next: rewrite your resume for every application, and budget 45 minutes a pop.
That advice fails in practice. Not because it’s wrong, but because nobody does it. You tailor beautifully for applications one through four, then you find a posting at 11pm on a Thursday, tell yourself this one’s close enough, and send the generic version. By application fifteen you’ve stopped entirely. The advice was technically correct and practically useless.
Here’s the version that survives contact with an actual job search:
You are not tailoring for each job. You are tailoring for each job archetype. You build two to four strong base resumes — one for each kind of role you genuinely target — and then each individual application costs you about ten minutes on top. The heavy work happens two or three times, not forty.
That reframing is the whole guide. Everything below is the mechanics.
Two separate filters kill an untailored resume, and it’s worth understanding both, because they fail you in different ways.
The ATS filter runs first. Applicant tracking systems — used by the overwhelming majority of large employers — score your resume against the specific language of the posting before any person opens it. This is a matching problem, not a judgment of your ability. If the posting asks for “stakeholder management” and your resume says “worked closely with teams,” you did the job but you lose the match. Same skill, different words, and the software isn’t paid to notice.
The human scan runs second, and it’s fast. An eye-tracking study of recruiters conducted by Ladders and reported by HR Dive found that recruiters skim a resume for an average of 7.4 seconds before deciding whether to keep reading. (The study is from 2018 and was published by a job board rather than peer-reviewed, so treat the precise number as directional — the direction isn’t in dispute.) In that window they’re not reading; they’re looking for a reason to keep going. A summary that names the role they posted supplies that reason immediately. A summary that says “results-driven professional seeking a challenging opportunity” supplies nothing, and they’re on to the next one.
The same study found that resumes with clear section headings and simple layouts held attention, while cluttered layouts and multiple columns performed worst — which is why tailoring the top of your resume matters far more than perfecting the bottom.
The compounding cost is what gets people: an untailored resume doesn’t fail loudly. You don’t get a rejection that says “keyword match too low.” You just get silence, which reads exactly like “the market is tough right now” — so you respond by applying to more jobs with the same resume, which is precisely the wrong correction.
Look at twenty postings for roles you’d actually take. They will not be twenty different jobs. They’ll be three or four kinds of job, wearing twenty different titles.
A software engineer’s search might really be: AI/ML engineering roles that want agents, RAG pipelines, and evals; backend roles that want distributed systems and scale; and full-stack roles that want product velocity. Those three ask for genuinely different evidence. The same resume cannot lead well for all three — not because it’s untailored, but because the thing it needs to prove is different in each case.
Within an archetype, though, the postings rhyme. Two AI engineering roles at two different companies want to see substantially the same things, in the same order, with different vocabulary sprinkled on top. That’s the insight the whole system rests on:
The expensive work is archetype-level and you do it two to four times. The cheap work is job-level and you do it in ten minutes.
So the first question isn’t “how do I tailor this resume?” It’s “how many kinds of job am I actually applying to?” Answer that, build a base resume for each, and per-application tailoring stops being a chore you skip.
Every element of your resume belongs to exactly one of three tiers. Knowing which is which is what keeps a ten-minute pass from turning into an hour.

Tier 1 is the ten minutes. It’s the surface layer: the words that tell this specific employer you read their posting.
Tier 2 is the archetype work. It’s structural — which of your six projects earn a slot, whether “Distributed Systems” or “LLM Evaluation” heads your skills block, what story your bullets tell. You do this once per archetype and then leave it alone.
Tier 3 is the line you don’t cross. Where you worked, when, what you were called, and what you actually achieved are facts. They don’t move for anybody. This is also the clean answer to “isn’t tailoring just lying?” — no, because tailoring lives entirely in Tiers 1 and 2. Changing Tier 3 isn’t tailoring. It’s fraud, and it’s the kind that surfaces in a reference check.
Before you can tailor in ten minutes, you need something worth tailoring. A base resume for one archetype should be complete and honest on its own — good enough to send as-is in an emergency.
Build it in this order:
Done well, this is 80% of every application you send for that archetype. The remaining 20% is Tier 1.
With a base resume in hand, here’s the per-application pass. Set a timer — genuinely, the time pressure is the point.
Minutes 1-3: Read the posting like a recruiter, not a candidate. You’re not evaluating whether you want the job — you decided that already. You’re extracting vocabulary. Copy out the exact phrasing of the required skills, the tools named, and the job title itself. Pay attention to what’s listed first; postings are usually ordered by priority, and the top three requirements are what the resume screen is really about.
Minutes 4-5: Rewrite your summary. This is the highest-leverage edit on the page, because it’s the first thing both the ATS and the recruiter read. It should name the role, in their words, and state your strongest matching evidence. If they posted “Senior Backend Engineer,” the phrase “Senior Backend Engineer” should appear.
Minutes 6-7: Reorder your skills. Don’t add — reorder. The skills the posting names first should appear first in your list. Where you have a genuine synonym mismatch (“worked with teams” vs. their “stakeholder management”), adopt their term, provided it’s honestly describing what you did.
Minutes 8-9: Rework two or three bullets. Not all of them. Pick the bullets under your most relevant role and align their vocabulary to the posting. Same accomplishment, same numbers, their language.
Minute 10: Check the match. Read the posting’s top three requirements, then read your resume’s top third. If someone who only read those two things would see a match, you’re done. Running it through a job match analyzer does this mechanically and catches keywords you missed.
If this consistently takes you 40 minutes, that’s diagnostic: you’re rebuilding, not adapting, which means the posting belongs to an archetype you don’t have a base resume for yet.

There’s also a real failure mode in the other direction: over-tailoring. Resumes that have been keyword-stuffed to match a posting read as machine-written, because they effectively are. If your summary is a comma-separated list of the posting’s requirements, you’ve optimized past the ATS and straight into the recruiter’s reject pile. Ten minutes of judgment beats thirty minutes of stuffing.
Two to four. That’s the range where the system works.
Fewer than two means you’re sending one resume to genuinely different kinds of role, which means it’s leading with the wrong evidence somewhere.
More than four is usually a symptom rather than a strategy. It typically means your search isn’t focused — and practically, it means every version drifts out of date, because you won’t maintain six resumes. When you land a new accomplishment worth adding, you’d have to add it six times.
If you think you need six, the more likely truth is you have two or three archetypes and some anxiety. Consolidate.

Adding skills instead of reordering them. Padding your skills section with the posting’s requirements is the lazy version of tailoring and the one most likely to blow up in a technical screen.
Tailoring the bottom of the resume. Effort spent on your 2019 role or your education section is mostly wasted. The screen happens in the top third.
Keeping only one master resume. Without archetype bases, every application starts from a generic document, and you pay the full rebuild cost every time.
Not tracking which version you sent. When a recruiter calls about an application from three weeks ago, you want to know which resume they’re holding.
Tailoring works. The reason it doesn’t work for most people is that they were handed a version of the advice that costs too much to sustain. Build your archetypes once, keep the per-application pass to ten minutes, and it becomes something you actually do on application thirty — which is the only place it ever mattered.
